Abstract [sv]
Syfte: Syftet med denna studie var att undersöka hur huvudtränare inom svensk elitfotboll organiserar och leder sina ledarteam samt vilken betydelse ett fungerande ledarteam har för huvudtränarens arbete.
Metod: Studien genomfördes med hjälp av en kvalitativ metod i form av semistrukturerade intervjuer. Intervjuerna genomfördes med sju huvudtränare inom svensk herr-elitfotboll som aktivt arbetar eller inom närtid har arbetat på elitnivå. Bland deltagarna fanns erfarenhet från såväl allsvenskan som landslag och internationella elitklubbar. Det insamlade materialet i intervjuerna analyserades genom en kvalitativ innehållsanalys.
Resultat: Resultatet visade på att elittränare idag arbetar mycket med tydlig ansvarsfördelning och delegering när de kommer till deras ledarskap gentemot ledarstaben. Det framgick under resultatet att ledarstaber idag ofta är tydligt strukturerade efter kompetens och specialistområden vilket resulterade i att beslutsfattandet ofta är delat beroende av olika roller och situationer. Vidare belyste samtliga huvudtränare hur deras förmåga att kunna släppa kontroll samt visa tillit till sina medarbetare är avgörande för att skapa en fungerande och sammanhängande ledarstab. Tydlig och ärlig kommunikation beskrevs också som avgörande och något alla huvudtränare strävade efter inom sin ledarstab. Avslutningsvis framkom det i resultatet att de moderna ledarstaberna bidrar till en minskad arbetsbelastning inom tränarrollen, vilket är högst avgörande för tränaryrkets hållbarhet och prestation över tid.
Slutsats: De moderna ledarstaberna är under konstant utveckling och de specialister som ingår besitter i många fall större kunskap än huvudtränaren inom specifika områden, något som har bidragit till en förändring av huvudtränarens roll. Det handlar betydligt mer idag om att koordinera och leda klubbens ledarteam. Detta innebär att huvudtränaren är i behov av tydlig ansvarsfördelning, kommunikation och gemensamma ledarskapsprinciper för att skapa rätt förutsättningar till ett effektivt samarbete inom ledarstaben. Detta skapar inte bara en bättre miljö för laget att utvecklas i utan också en minskad arbetsbelastning och mer hållbart ledarskap för huvudtränaren. Samtidigt visar även studien praktiska exempel på hur huvudtränare kan implementera dessa delar och hur klubbar kan hjälpa genom teamets sammansättning.
Abstract [en]
Aim: The purpose of this study was to examine how head coaches in Swedish elite football organize and lead their coaching staff, as well as the significance a well-functioning coaching team has for the head coach’s work.
Method: The study was conducted using a qualitative method in the form of semi-structured interviews. The interviews were conducted with seven head coaches in Swedish elite football who are currently working or have recently worked at the elite level. Among the participants, there was experience from both the Allsvenskan, national teams, and international elite clubs. The collected material from the interviews was analyzed through a qualitative content analysis.
Results: The results showed that elite coaches today work a lot with clear distribution of responsibility and delegation when it comes to their leadership towards the coaching staff. It emerged in the results that coaching staffs today are often clearly structured based on competence and specialist areas, which resulted in decision-making often being shared depending on different roles and situations. Furthermore, all head coaches highlighted how their ability to relinquish control and show trust in their staff is crucial in creating a functioning and cohesive coaching team. Clear and honest communication was also described as crucial and something all head coaches strived for within their coaching staff. Finally, it emerged in the results that modern coaching staffs contribute to a reduced workload in the coaching role, which is highly crucial for the sustainability of the coaching profession and performance over time.
Conclusion: Modern coaching staff are under constant development, and the specialists included often possess greater knowledge than the head coach in specific areas, which has contributed to a change in the role of the head coach. Today the role is much more about coordinating and leading the club’s coaching staff. This means that the head coach is in need of clear responsibility, distribution, communication and shared leadership principles to create the right conditions for effective collaboration within the coaching staff. This not only creates a better environment for the team to develop in but also a reduced workload and more sustainable leadership for the head coach. At the same time, the study also shows practical examples of how head coaches can implement these aspects and how clubs can support this through the composition of the team.
